Karachi, Lahore or Islamabad: where to hire for which roles
· 3 min read
Pakistan is not one hiring market. Karachi, Lahore and Islamabad have different talent pools, different salary expectations and different reasons people leave — and picking the wrong one for a role costs you weeks before you notice.
Karachi
The deepest commercial market in the country, and the default for anything finance-adjacent. Banking, insurance, listed-company finance functions, shipping and logistics, FMCG and manufacturing head offices all concentrate here, along with the widest pool of experienced accountants, controllers and supply chain staff.
It is also the largest technology market by absolute headcount, though not the most concentrated. Expect a broad range of quality and a longer screening effort per shortlist.
Hire here for: finance and accounting, supply chain and logistics, commercial and sales leadership, plant and industrial roles, high-volume support functions.
Watch for: commute is a genuine retention factor. A candidate crossing the city twice a day will take a closer offer for the same money, and will tell you so only after they resign.
Lahore
The strongest product-engineering culture of the three. A large share of Pakistan’s software houses and product companies are based here, and it shows in the availability of engineers who have shipped and maintained real products rather than only delivered projects.
Salary expectations for strong engineers now track Karachi closely and, for in-demand stacks, sometimes exceed it. The idea that Lahore is the cheaper option is out of date.
Hire here for: software engineering, product and design, QA and DevOps, digital marketing, customer-facing technology roles.
Watch for: the strongest engineers are usually already receiving international remote offers in USD. If you are hiring locally against that, you are competing on something other than money — the work, the team, or the progression.
Islamabad and Rawalpindi
Treat the twin cities as one market. This is where government-adjacent and enterprise IT experience concentrates: systems integration, telecom, security, ERP implementation, and organisations that work with public-sector or international clients.
It is the smallest of the three pools, which cuts both ways — fewer candidates, but less competition for them and noticeably lower churn once someone joins.
Hire here for: enterprise IT and ERP, cybersecurity, telecom, roles requiring stakeholder or compliance exposure, teams working European hours.
Watch for: the pool is small enough that reputation travels. A search run badly here is known about, and the next one is harder.
How we choose between them
For most briefs the honest answer is that the city follows the role rather than the other way round:
- Finance, supply chain, industrial and commercial — start in Karachi
- Product engineering, design and growth — start in Lahore
- Enterprise IT, ERP, security and public-sector-adjacent — start in Islamabad
- Fully remote roles — run all three and let the shortlist decide
For site-based and plant roles we also work Faisalabad, Rawalpindi and Peshawar, where the relevant experience is often closer to the asset than to any head office.
The mistake worth avoiding
Insisting on one city for a role that does not need one. If the work is genuinely remote or hybrid, a single-city requirement shuts out strong candidates in every other city for no operational gain — and it is usually a legacy of where the last person in the seat happened to live.
